Monday morning. Coffee in your hand. You walk into your center and wonder: “Will everyone show up today? Or will I get another resignation text?”

If staff turnover keeps you up at night, you are not alone. Directors tell me all the time: “I can’t keep good teachers”.
Here’s the truth I’ve learned coaching early childhood teachers so far:
Teachers don’t quit jobs. They quit feeling invisible.
Retention isn’t about pizza parties or bonuses. It’s about daily moments that make people feel like they belong. The good news is you can start today. Here are 4 things you can do this week that take less than 15 minutes total.
- Start the week with gratitude.
Before the day gets busy, send one text to your team.
Try: “Thank you for showing up today! Our students and our families are lucky to have you as a teacher! “
Why it works: This takes only 30 seconds, but it sets a powerful tone. It shows your team that you see them as people, not just as classroom coverage. When staff appreciate the first thing in the day, they carry that energy into the classroom.
- Give 10 minutes of real connection. Schedule a weekly one-on-one with each teacher. Even 10 minutes count. Ask 2 questions:
“What is one thing making work hard right now?”
“What is one thing going well?”
And here’s the key: ask about personal and professional aspects. Your teachers are humans, not robots. When they know you care about them beyond their job duties, trust builds.
- Ask “What can I do to help you?”
Leaders solve problems. Great leaders ask first.
In your one-on-one or team meeting, ask this question and then actually do the one thing they mentioned that week. It could be covering a break, ordering more supplies, or just listening. Small actions show you’re in their corner.
- Celebrate wins every week.
End each week by reflecting on the impact. Create a win wall in the staff room. Send a Friday newsletter that includes teachers wins. Drop it into your group chat. Prompt:” What was your best moment this week?”
When teachers name their wins out loud, they remember why this work matters, and they stay for that feeling.
The Bottom Line
Staff retention doesn’t happen in one big gesture. It happens in four small moments repeated every week.
